Abstract

The purpose of this study is to examine the multifaceted barriers that impede the successful adoption of transformative digital technologies in contemporary organizations, with particular emphasis on Artificial Intelligence (AI), Machine Learning (ML), and related intelligent automation systems. The central aim is to identify the psychological, organizational, structural, and ethical dimensions of resistance that emerge at various stages of technological change—and to propose evidence-based leadership strategies to overcome them. Methodology. The research draws upon a systematic review of existing interdisciplinary literature spanning organizational behaviour, digital transformation management, technology acceptance theory, and leadership studies. A qualitative-analytical approach is employed to synthesize insights from real-world case examples and established theoretical frameworks, including the Technology Acceptance Model (TAM), Kotter's Change Management Model, and Lewin's Force Field Analysis. Results. Findings reveal that resistance to digital adoption is rarely a single-cause phenomenon. Instead, it operates at intersecting psychological, organizational, and ethical levels. Psychological resistance is driven by fear of obsolescence, cognitive rigidity, and mistrust toward algorithmic decision-making. Organizational resistance emerges from structural inertia, siloed hierarchies, inadequate digital literacy, and a failure to align technology strategies with core business objectives. Ethical resistance arises from concerns about algorithmic bias, erosion of data privacy, and the opacity of AI-driven processes. Strategies for mitigation include transformational leadership, phased implementation, inclusive reskilling programs, robust data governance, and stakeholder engagement. Practical Implications. The findings offer actionable guidance for organizational leaders, change managers, digital transformation officers, and policymakers navigating the complexities of technology-induced change. Legal compliance, workforce empowerment, and cultural readiness are highlighted as non-negotiable pillars of a sustainable digital change strategy. Value / Originality. This research contributes a holistic and integrative framework for digital change leadership that synthesizes psychological, structural, ethical, and strategic dimensions often studied in isolation. By bridging theory and practice, it equips organizations with conceptual and operational tools to lead technology adoption with confidence, ethical integrity, and long-term resilience.
